Landing that position in a tough job market

This week’s topic was “Advice for improving the odds of landing a position in a tough job market”

One of the best quotes to keep in mind is the “But what have you done for me lately”.  This is true in the job market.  Companies are in the business to make money.  If you can illustrate tangible evidence in both dollars and sense (common sense), how you have made money for your companies in the past and how you will do it in the future – you will stand out.

So – how do you do this when an employer has 600 resumes to review?

The first thing is to catch their attention upfront.  Acknowledge that they will probably only spend seconds on your resume.  If you don’t capture their attention in those first few seconds, your resume is tossed aside.  Therefore, highlight your professional skills that are directly relevant to the desired position right at the top of the resume; followed by the roles and positions that are significant to this current position.

Eliminate any tasks or duties that distract the reader from your applicable skill set. Don’t feel obligated to do a chronological or historically accurate list of all your employment.  Make sure you expand on the tasks that are in direct support to this new position.  Talk in dollars saved or made for the company.  Use numbers and percentages to illustrate how your contributions directly affected increased revenue or reduced costs.

Don’t be afraid to customize your resume to each application. Decades ago, we created one resume and sent 60 copies of the same resume out into the job market.  Today’s technology allows us to customize each resume to better fit and match the desired position.  Use the same terminology and descriptions in your resume as they posted in their job description. Using the same language allows your resume to pass through any automated resume scanner or filter.

 Include cover letters or hyperlinks in your online applications.  Many companies have online applications as their first-line screening.  One way to set you apart from the competition is to include a cover letter or a hyperlink to your YouTube video resume.  Many online applications will allow you to attach a resume and/or cover letter.  Take advantage of these attachments to show more of your individual and team contributor.

Set yourself apart by including YouTube, presentations, and article links. Go out of your way to illustrate your expertise.  With today’s technology, there is no limit to creating your own presentations, webinars, videos, articles, demos, prototypes or eBooks to tangibly show your skill set and expertise.

You have passed that gate and at the interview stage.  How do you continue to set yourself apart?

Much in the same way as you illustrated your value to the company in the resume; you continue to showcase any revenue generating scenarios in your interview.  Continue to highlight stories and examples of how your dedication and contributions affected the company’s bottom line.

 

Avoid highlighting the skills that you do not have. Even if you don’t have the exact requirements for this new job, you have worked in a similar environment, with a similar tool or have the appropriate transferable skills.  Highlight the skill set and experience that you do have and extrapolate how those skills and experience relate and support this new position.  Focus on the transferable skill set that will set you apart from the other candidates.

 

Conduct the interview as a conversation.  Don’t wait until the end of the interview to ask your questions.  Comment and query throughout the interview like a real conversation.  Learn as much about them as they are finding out about you.  This is a two way street.  Use your questions to illustrate that you have done your homework on their company and position.

 

Collect contact information.  One of the mistakes that people make is not to collect contact information from everyone they interviewed with.  Even if you are going through a recruiter, take it upon yourself to contact everyone that you interviewed with.  Although your recruiter is helpful in setting these meetings up – it’s to your advantage to take charge of the follow-up.  After all, your recruiter works for many job candidates.   YOU only have one job candidate to work for:  YOU.

 

Use your follow-up emails and thank you notes to close the skills gap. When you have identified a gap in your skill set during the interview, use the follow-up notes to close that gap.  For instance, if during the interview you realized that they are not only looking for someone with manual test experience, but with automated test experience (even though the original job description did not include it).  Take this opportunity to download one of the many free automated test tools and craft an automated test on their website or product.  Then include this update in your follow-up email to them.

 

Use the phone.  Many candidates will use email and thank you notes as a follow-up.  I agree with the thank you notes.  To set yourself apart, use the phone as well.

 

Add them to your Linkedin.com.  Stay on their radar.  Just because this position doesn’t pan out, make sure you are on their minds for the next opportunity.

 

What about college graduates?  How do they differentiate themselves?

 

As for college graduates, creating a portfolio of your transferable skills and illustrating how that will increase revenue or reduce costs will help.  A graduate that handled both school and the job market will outshine someone who just attended classes.  A graduate that received glowing recommendations from both the job market and professors will outshine one who doesn’t.  A graduate that has a portfolio of presentations, published articles, or a how-to video about that particular job role or industry will outshine one who doesn’t.  In today’s market, the average will not get noticed.   Decades ago, companies were willing to hire graduates with the knowledge that the candidate will not know much and there will be a long learning curve.   In today’s market, you need to show that you already have the talent and discipline for that particular job.  If more you can show that you will be able to hit the ground running (minimum learning curve and self-motivated), the better you will outshine those that don’t do that.  We are talking about tangible evidence (not just lip service).

When to say “no” to a client

I recently recieved the following question about when to say “no” to a client.  I advocate saying “YES” to everything but on your own terms.  Read below for some examples.
1) When should you say no to a client?

    Since you are using the word “client” and not “potential client” – I am assuming that you are already working with this person and something has come up that is not in your wheel-house or expertise.  In this example, you always have your client’s best interest in mind.   Saying “YES” in this example may mean that you find someone else more suited for their need.  You refer him/her to one of your qualified affiliates. 

You want to always give your client the best, and sometimes the “best” is someone else.


2) How do you not lose the client’s future business?
You do not lose the client’s future business but keeping their best interest in mind.  If you are always doing your best (and sometimes your best is to refer them to someone else), you will be rewarded greatly.    You want the client to be totally satisfied at all time.  Therefore, if/when you do refer them to someone else – continue to touch base to make sure your client is totally satisfied with their results.  If they feel that the referal isn’t a great fit, ask and fine-tune their exact requirements.  Find out what is not working.   Then recommend someone else that meets those new requirements.  If you become an opportunity-agent to your client, your client will always return to you.

3) Is there a way to refuse business without offending the client?
Acknowledge that your main goal and purpose is to satisfy the client.  This doesn’t mean that you have to be the one doing the work.  This means that at the end of the day, the client needs to be totally satisfied.  They don’t care if you are the one that solves their issue or someone else.  As long as you provide them the answer (even if it’s sending them to a qualified supplier), you are servicing your client.
The key is to create affiliated partners, joint partners and business referal programs.  This allows you to become the one-stop-shop for your high-profile clients.  They know that you will get them what they need.  You may not know all the answers, but you know where to go to get all the answers.
4) What are the drawbacks of taking on business you don’t feel is a fit for your company?
The adage “Jack of all trades, Master of none” comes to mind.  If you take on a task that is outside your area of genious, you will not be providing high-quality service.  It will take you longer to deliver.  And you will be resenting the time spent on this task. This will affect both your demeanor to the client and your client satisfaction rating.  Your client may not tell you directly, but they will tell others about their disappointment in your product or service.  They will not only “not” refer you but actually recommend people to stay away from your establishment.
  For every 1 official complaint you receive, that client is telling at least 10 other people.  This is also true for every compliment that you receive.

 

Advice for people who want to do a 180° career change

This week’s topic was “Advice for people who want to do a 180° career change”

What steps do you take to succeed?

Very rarely is that 180° degree career change.  Even when you think you are doing a complete change in careers, you carry with you a set of transferable skills that translate nicely into the next new chapter of your life.  The recommendation is to highlight those shared traits and illustrate how they were the foundations of your next step.  Don’t highlight the differences in your career choices.  Instead highlight the similarities.  Make them understand that this “new career” is the natural next logical step in your advancement (not something totally new).

Some examples of transferable skills can be (but not limited to):

  1. Organizational skills
  2. Multitasking
  3. Project management
  4. Customer Service and Satisfaction
  5. Customer Advocacy
  6. Writing/Editing
  7. Creating/Innovation
  8. Process Improvement – Quality Assurance
  9. Detail oriented
  10. Problem Solving
  11. Solution oriented
  12. Time management

 

Even a pastry chef and a surgeon (careers you may feel have nothing in common) will have transferable skills in common.  It is the transferable skills that make us excel in a multitude of environments.

What’s the first step in transitioning into a different career?

One recommendation is to start building your Press Kit or portfolio on your new career now, when you are still in your current career.  The assumption is that you are already following your passions in the form of a side-job or hobby.  Take that hobby to the next step.

For instance, what if your new ‘wish list’ career is that pastry chef?  Chances are that you are already baking for your family and friends.  You are already conducting catering service for your community of followers.  There are several steps you can take, while you are still in your current career.

1)    Take pictures and video of your pastry and catering events.

2)    Create your pastry website, logo and brand

3)    Create your brochures and business cards

4)    Collect testimonials from friends, family and your community

5)    Create your facebook and linkedin social media pages

6)    Take culinary classes in your desired wish list career

7)    Start blogging and send out social media posting that illustrate your expertise

8)    Publicize that you are available for catering events

9)    Collaborate with other entrepreneurs and offer to cater their catalyst events

10) Give your pastry as appreciation gifts at your office

11) Offer to cater the office parties and meetings

12) Create your pastry business plan

13) Create a resume based on your graphics experience and client testimonials

The goal is to start building and collecting the proper experience and resume, while you are still in your current career.

What if you are current a teacher’s assistant and you want to break into graphic design.

  • Highlight your training materials and your PowerPoint and graphic tools used in your previous teaching position.
  • Highlight and/or create a portfolio of your graphic designs and presentations.
  • Obtain your certification in graphic designs.
  • Offer your services to some non-profits or small business owners.  Then use their testimonials in your portfolio.
  • Update your social media pages with your graphic designs
  • Create a resume based on your graphics experience and client testimonials

The goal is to jump from engineer to management.  What steps to you take?

  • Take leadership and management course
  • Offer your services to sibling departments
  • Propose a money-saving project and lead it
  • Create a small team on your project idea and lead it
  • Accept a project management position for a non-profit or community volunteer position.
  • Update our resume with these experiences

 

Final tip is to create an Individual Development Plan.  Outline your gaps between where you are and where you want to be.  Identify the steps, tools, studies or certifications that you need to accomplish those goals.  And setup your milestones, deadlines, accountability partners, and reasonable forcing functions to assure success.

3 resolutions job seekers should make for 2014

1)  In addition to cleaning up your digital footprint on your various social networks, increase your professional exposure on those same networks.  For instance, upgrade your LinkedIn.com account to the pro account for better access to people you don’t currently know but want to know; create video presentations on YouTube to illustrate your expertise, professionalism and ease of conveying difficult concepts to others.

2) Start clearly articulating your career goals to at least one person every day.  Don’t just use your 30 second or elevator speech at official networking events.  Use it everywhere and at everyone you meet from standing in line at the grocery store to attending sporting events.

3) Ask other people about their career goals at least once a day.  Collecting data on what other people are interested in and working on provides you an easy way to introduce your  transferable talents into the conversation.  Promoting your transferable skills (skills that are useful in various roles and positions) expands your job opportunities past just one career position.

The best way to follow-through on these things is to create a Marketing and Client Attraction Plan (included in the Professional Development Toolkit).   This plan outlines the type of people you want to network with, how often you want to network with them, and actually mark the dates/times on your calendar in which you will be doing these activities.  Setting up an accountability partner (like a spouse, friend, business coach) such that you have an external commitment to follow-through is another way to stay on track.

5 Things a new hire should do before attending their first performance review.

What advice do you have for a new hire about to attend his or her first performance review?

There are several things a new hire should be doing throughout the year (prior to their first performance review).  The performance review or evalutation process really starts on day 1; not just on the day of the meeting.
Therefore, from day 1:

1) They should take the initiative to schedule regular (weekly) one-on-one meetings with their manager.  These meetings can be as short as 15-20 minutes in length.  The idea is to have frequent meetings with your manager about your challenges, your accomplishments, your questions, and your performance.  If you take the initiative to set these up, you will always know where you stand in regards to a performance review.

2) They should already have created a Personal Business Commitment plan with their manager (use your weekly one-on-one meetings with your manager to do this).  The PBC outlines your role, responsibilities, expectations and success criteria for your position.  Once you have your commitments outlined, the new hire should create specific SMARTER goals on how they will accomplish those goals and how they plan to track and prove their progress on those items.

3) They should create an Accomplishment Folder and collect any and all awards, recognitions, thank you notes, and accomplishments in this folder (as it is happening).  Trying to remember everything that you have accomplished the day before the performance review is short-changing yourself.  Most people will remember the last thing you’ve done (which could be good or bad).  But if you deliberately collect the information as you go along, you won’t be missing some important achievements.

4) Understand how the performance evaluation and bonus process works at the company.  For instance: Many companies pool all their employees of a specific level or pay grade together (i.e. across department).  For instance, all band or grade level 8 employees are compared against each other; all band or grade level 9 employees are compared against other band 9 employees, etc.  regardless of their departments.  All the managers that have band 9 employees will be evaluating your work against the other band 9 employees.  If your manager is the only one that knows your work and value to you bring to the company, you may not do well in that meeting.  The more managers in that room that know who you are, what your bring to the company, and your tangible results to the company’s mission/vision/goals – the better.  So- if you know up front that this is how your company does performance ranking, then you will be making sure to market and brand your value to not only your manager but to sibling departments and managers.  You will realize that business marketing is an important part of the performance evaluation process.
5) In one of your regular one-on-one manager meetings, request for a mock performance evaluation session in mid-season or even every quarter.  Not only will you get practice in the performance review meeting, you will get an early report (with time to correct your path) and be able to understand how exactly the evaluation process will proceed.  This is a great opportunity to ask your manager everything that you need to ask (with time to correct your path) without penalty.

In general – if you document your goals, expectations, and accomplishments as you go along (and continue to be open and transparent with your manager) on a weekly basis, you will be well repaired fo the reivew and not have a surprise at your performance evaluation.

5 Resume Myths Debunked

There are some resume myths that confuse some job seekers.  Here are some information to debunk some major resume myths. For instance: Does the resume absolutely have to be 1 page? Is a cover letter always necessary?
Below are 5 Resume Myths

1) Resume needs to be 1 page.

Resume can be 2 pages — but if the first page doesn’t keep the reader’s attention, the second page will not be read.

Your resume needs to capture the attention and interest (and keep it) throughout.

 2) Need to list all your employment history and tasks

Only highlight the employment history and tasks that are relevant to the current position that you are applying for.

Since your resume needs to capture and keep the attention right away, discussing how you flipped hamburgers in a resume that you are applying as web site designer position is distracting.

3) Need to reuse the same resume for all potential job applications

20 years ago, you often created one resume, created 60 copies and mailed the same resume out to everyone.

With the ease of electronics, you should customize each resume to the verbage, responsibilities and role that was documented in the position description.  Customerize your resume to perfectly match the positions descriptions (if you have the proper background for the job).

4) Stick to the job position and title that you’ve held in the past.
       One mistake is to think that you need to first get hired into a similar position and then expand into a different role after you are hired.
       By highlighting your transferable skills (instead of the job title), you can position your resume to fit alternative or adjacent roles.  For instance, if your work experience is in testing, you can highlight your trouble-shooting, test lead, customer orientation, usability focus group and customer advocacy background into a Technical Support Manager position or even Business Analyst position.
5) There’s no longer a need for a cover letter.
       A cover letter allows you to better illustrate your fitness for this particular job.  It is encouraged to expand upon the skills and tangible results that illustrates your value and contributions to past and future employers.  It’s also a good idea to highlight what additional benefits you bring to this particular company and position as well.
The bottom line is that there really isn’t just one answer or one type of resume.  Work with a business coach or recruiter to decide the best format and strategy for your individual goal.  It may be creating one format for one type of job; and a different format or strategy for another type of job or career change.

Tis the season for intern and part-time positions.  It’s a great time to get some extra cash but how do you turn these short-term positions into long-term gains?  Here are some quick tips for workers who hold a seasonal position, and are interested in turning it into a permanent gig.

 

Do’s and Don’ts tips for turning intern or temporary positions into a permanent position:

1) Don’t dedicate all your time and effort into “doing your assigned job well” — Do illustrate your value throughout the organization, not just at your assigned task.
2) Don’t continue to remind them of your end-date – Do talk about what you can do for the New Year, Spring and Summer projects.
3) Don’t act as if this is a temporary job – Do act as if this is your company by implementing process improvements, creating reducing cost utilites, increasing sale and sending referral/leads to marketing

 

The holiday season is a great time to focus on career management and professional development.  Think of it:

  • The workload is slowing down
  • Executives are preparing New Year strategies.
  • Performance evaluations are just around the corner
  • You have some time away from the office

How to Repair a Damaged Relationship with Your Boss

Today we are going to talk about How to Repair a Damaged Relationship with Your Boss

Everyone wants to work well with their co-workers and boss. But sometimes it’s difficult because of personalities or the way people like to work.

Here are some different strategies to consider:

1) How can you tell if the relationship with your boss is repairable? The best way to see if the relationship can be repaired is to better
understand how you work and how your boss works. Taking a personality test like Opposite Strengths System <http://www.oppositestrengths.com>,or * Myers Briggs* personality test. <http://similarminds.com/jung.html>  provides an objective and 360 degree assessment.

By understanding the different way people work and how to better relate to those personalities – you are well on your way to repairing the relationship. Since you cannot change how other people react and respond to you – you will need to be willing to make the change. If you are not willing to put in the effort, then the relationship will not change.

2) What if the relationship cannot be repaired but you don’t want to quit?
The best way to change positions within the company is to start business networking with others in the department or area that you want to move into. Start marketing your expertise in their area by volunteering your services, sending helpful articles that point to solutions or new techniques, present Brown Bag Lunch talks on topics of interest, ask to be mentored/coach by others in the other departments, take others to lunch to find out about other opportunities in their area, and schedule an appointment with your HR representative for additional ideas.

Okay – after some soul-searching; you have decided to repair the relationship.  What now?

 

Here are some quick steps:

1) Acknowledge your part in the broken relationship. Make improvements in your performance, stay positive; don’t place him/her in difficult situations; bring solutions to problems; be open to feedback; don’t take things personally, do what you say you would do and keep him/her in the loop when you can not accomplish it and always stay calm and professional (that means no drama)

2) Understand your boss’ point of view: Go the extra mile; anticipate his/her needs; protect his/her time; and  understand his/her communication preferences,

3) Focus on your shared/common goals and interests. Includes some personal interchange. Get to know them a little and give your boss the benefit of the doubt.  Another good reference book is Don Ruiz book “The Four Agreements.”.  This is a great personal and professional relationship manual.

4) Tommy Thomas, PhD  and leader in the Opposite Strength System suggests the following:  To improve your relationship with your manager, the main point to remember is to have an attitude of equality. The mistake most people make in their relationships with people they report to is that they confuse the authoritative position that the manager has in the organization with the value the manager has as a person.

So be sure to blend respect for the manager’s position and authority with conveying an attitude of equality.

How to deal with competition in the workplace

Today we are going to talk about How to deal with competition in the workplace.

Examples:

  • Coworker was made lead to a high profile project while I was on surgery lead. When I came back I was placed on a lower profile project.
  • There’s only one open lead position in the organization and I am competing against 2 other people for the job.
  • My department budget only allows one person to attend this particular conference.  There are 5 people in my group that are vying for the trip.
  • My department gives a MVP award every year.  I want to win the award, but there are 5 other people  in my group.

 More often than not – the feeling of competition comes from the idea of scarcity.  When you believe there are only one spot on the high-profile project, one job available, and one seat on the conference table – then of course there is a feeling of competition.  The face is that there will be other high-profile projects around the corner (that’s not the only one that is ever going to present itself).  There will be other open positions in other departments and groups (this isn’t the last job available ever).  There are other ways to get to a conference (having your department send you isn’t the only option). The MVP isn’t the only award given, your department isn’t the only one that gives out awards, and this isn’t the only year that they give it out.

 

To eliminate the feeling of competition – create your own opportunities.

1)     Network and investigate other leads and job opportunities in other sister departments

2)     Increase your value to other departments, managers, executives and clients

3)     Meet with mentors and experts to get guidance on how to shore up you skill set and talent gaps to get the next high-profile project.

4)     Make yourself visible to high-profile clients to eventually become their pick as a liaison.

5)     Submit abstracts and papers to various conferences.    When you are a speaker at the conference, your admittance is paid for by the conference.  Your department budget isn’t affected.

6)     Offer to assist the marketing or sales departments to create additional opportunities for yourself.

7)     Publicize and clarify your goals to allow others to keep an eye and ear out for you.

Bottom line – There’s rarely only one way to succeed.  Get yourself out of the competition mode by realizing that you don’t only have 1 bite of the 1 apple.  Focus on your ultimate goal.

 

For example – If your goal is to get to the conference, then the goal is to get to the conference.  It’s not to get your department to pay for your conference expenses.

Your goal is to be considered a valuable employee and eventually lead on a high-profile project.  It’s not to be the lead on this particular high-profile project.

 

Once you focus on your real goal, additional alternative routes appear. Others will continue to focus on the more obvious routes.  But if you focus on the path less traveled, you will eliminate much competition.

How to keep a new employee

Hello, this is Laura Lee Rose – author of the books TimePeace: Making peace with time – and the Book of Answers: 105 Career Critical Situations.   I am a business and efficiency coach that specializes in professional development, career management, time management, and work-life balance strategies.

Today we are going to talk about how to keep new employees at a company?

  • Why do new employees leave?
  • How can a company on-board them immediately?
  • How to create an environment that makes new employees want to invest in their future with the company?

Most new employees leave because of just a few reasons:

  • They are frustrated with the work that they are assigned;
  • They are offered a better job;
  • They are the wrong fit for this company/job.

To avoid some of these issues, do your homework:

1) Due-diligence in the interview process.  Understand their motives and career goals.  As best as you can, make sure their career goals, personalities and work ethic meets and matches your needs.

This reduces incidents of ”they are the wrong fit for the job”

2) Have copies of your company policies, orientation materials and task procedures (that they will be responsible for) for them.  Make sure your training and procedures are well documented with steps, the reason for doing it this way, and your success criteria (how they know it’s completed correctly).

This reduces the incidents of “they are frustrated with the tasks they are assigned”

Furthermore, give the new employee the responsibility of improving and maintaining the orientation and procedure materials that they are directly associated with.  This gives the new employee some additional creativity and leadership outlet.  Who better to improve your reference materials than the person it is supposed to be assisting.  It also keeps your documents accurate and relevant in your ever-changing environment.

3) Provide career support.  Partner the new employee with a buddy and a mentor.

The buddy is assigned to assist the employee with daily questions on procedures, introductions, and employee insights.  Having one person assigned as a buddy to the new employee avoids the new employee interrupting your entire department with mundane and tedious questions – while providing your new employee the support and information that they need to succeed.

The mentor (which is a different, higher-level person) helps them stay future career focused. The manager should assist the new employee in selecting a proper mentor for the new hire.  The mentor should be aligned with the new hires career goals.  This gives the new hire a window into the different promotional opportunities within the company.

Setup regular one-on-one meetings with the manager:  The meetings can be as frequent as once a week but no less than once every two weeks.  The meetings can be as short as 15 minutes but schedule at least 30 minutes in the calendar.  (Details on agenda topics and frequencies are outlined in the IT Professional Development Toolkit).  This gives them a known and regular time to meet with their manager.  This support encourages transparency and open communication.  The manager should encourage questions and status, because new employees are notorious for keeping problems and issues to themselves.  New employees have a need to ‘prove themselves’ in a new position.  Therefore, they often shy away from giving accurate status or progress information if they fear it will show them in a negative light.  They are under the false assumption that they were hired because of what they ‘know’ and not ‘how they perform’ (which are two different animals).

This reduces the incidents of “they are frustrated with the tasks they are assigned”.  Also – by building a good working relationship with their managers, mentors and co-workers, they will see this as “the better job” – reducing the “they are offered a better job” scenario.
